Abstract (EN)

Penitentiary institutions are public organizations responsible for the incarceration, rehabilitation, and reintegration of individuals who have committed crimes. Employees working in these institutions are exposed to high levels of stress, psychological pressure, emotional exhaustion, and physical risk. These challenging conditions significantly influence how staff members perform their duties and affect their overall job performance. While various individual and institutional factors shape employee performance, the structural features of organizational design such as centralization, formalization, and specialization play a critical role in determining employee motivation, autonomy, and organizational commitment. Although the existing literature extensively addresses psychological outcomes such as fatigue, stress, and job satisfaction among correctional staff, studies that systematically examine the relationship between organizational structure and employee performance remain limited. This study aims to empirically investigate how the performance of staff working in Turkish correctional institutions is influenced by organizational structure components. The research was designed within a positivist paradigm using a relational survey model. Quantitative data were collected from 230 staff members, including correctional officers, psychologists, social workers, and administrative personnel across various institutions in Turkey in 2025, through validated scales measuring organizational structure and employee performance. Data were analyzed using statistical analysis software. Findings revealed that formalization had the strongest positive impact on employee performance, highlighting the importance of clear rules, systematic procedures, and defined roles. In contrast, centralization showed a significant negative relationship with performance, suggesting that highly centralized decision-making processes may undermine motivation and autonomy. Specialization demonstrated a weak but statistically significant positive effect. These results indicate a need for enhanced role clarity, decentralization of decision-making, and the promotion of specialized roles within correctional institutions.
