Abstract (EN)
This thesis aims to examine the impact of employees' careerism tendencies and knowledge hiding behaviors on their perceptions of organizational exclusion in five-star hotel enterprises. Within this scope, the experiences of employees working in five-star hotels operating in the province of Afyonkarahisar regarding these three variables were evaluated in the context of their interrelationships. The main data collection tool of the study was a questionnaire developed based on a theoretical framework constructed through a comprehensive literature review. The analysis of data collected from 517 hotel employees revealed significant findings. The results indicate a meaningful relationship between careerism tendencies and knowledge hiding behavior. Furthermore, both careerism and knowledge hiding were found to significantly influence the perception of organizational exclusion. These findings are significant as they demonstrate that employees' careerism tendencies can affect social relationships and the sense of belonging within the organizational context. Based on the research findings, several practical recommendations have been developed for hotel enterprises and managers. These include fostering trust-based communication environments, encouraging knowledge sharing, and implementing policies aimed at preventing feelings of exclusion. Among the primary limitations of the study are the restriction of the sample to the Afyonkarahisar province and the inability to reach the entire population. Nevertheless, the study offers both theoretical and practical contributions to the organizational behavior literature as well as to human resource management practices specific to the tourism sector.
