The effect of glass ceiling on job satisfaction and intention of leaving: A case from the health care sector

Abstract (EN)

This study aims to determine the relationships between glass ceiling syndrome, job satisfaction and intent to leave, to determine whether these variables differ according to demographic characteristics and to reveal if job satisfaction has a mediating effect on the effect of glass ceiling perception on intent to leave. While conducting this study, the reason the health care system was chosen is because of the fact that one way or another, it is a system that everyone has to go through at some point and has the feature of providing 24/7 service, employs many people, where work is urgent and cannot be postponed, and where intense labor is put forth. The aim is to determine the effect of glass ceiling perceptions of employees employed in the health sector on their job satisfaction and intent to leave. The sample of the study consists of managers and employees of hospitals in Ankara. "Glass Ceiling Scale" developed by Dimovski, Skerlavaj and Man, "Job Satisfaction Scale" developed by Agho, Price and Müller, and "Intent to Leave Scale" developed by Bluedorn were used, the reliability and validity of which have been determined in previous studies. Data gathered was analyzed with the help of SPSS 25.0 statistics program. In the analysis of the data, analysis methods and techniques such as frequency distributions, mean, standard deviation, T test for unrelated samples, along with regression and correlation analysis were used. The findings show that women's perception of glass ceiling positively and moderately affects female job satisfaction, female job satisfaction positively and moderately affects women's intent to leave, and female perception of glass ceiling positively and moderately affects female intent to leave in a statistically significant way. Other findings showed that male perception of glass ceiling has insignificant effect on male job satisfaction, male job satisfaction levels have insignificant effect on male intent to leave and male perception of glass ceiling has significant effect on male intent to leave. It is thought that the results obtained will provide important clues to the employees and managers of the health sector and other sectors.
