Abstract (EN)
This study aims to examine the relationships between migrant workers' perceptions of working conditions, levels of occupational burnout, and tunrover intention using a multidimensional approach. Survey data were collected from 457 migrant workers and analyzed using Pearson Correlation Analysis, Simple Linear Regression, Multiple Linear Regression, and Hayes' PROCESS Macro (Model 4). The data were evaluated with the SPSS 25.0 software package. The findings revealed that perceptions of working conditions significantly differed by sociodemographic variables such as marital status, whether they were working in their actual profession, and experiences of discrimination. Levels of occupational burnout varied based on whether participants were working in their original profession and whether they had experienced discrimination. Tunrover intetntion was affected by education level, duration of employment, and exposure to discrimination. Analyses showed a moderate, negative, and significant relationship between working conditions and burnout (r = −0.592, p < 0.001). There was also a negative and significant relationship between working conditions and turnover intention (r = −0.329, p < 0.001). Occupational burnout was found to have a positive and significant relationship with turnover intention (r = 0.337, p < 0.001). Regression models indicated that working conditions explained 35% of the variance in burnout and 10.9% of the variance in turnover intention, while burnout accounted for 11.4% of the variance in turnover intention. One of the most important findings was that burnout played a partial mediating role in the relationship between working conditions and turnover intention. This suggests that working conditions influence the turnover intention both directly and indirectly through burnout. These results highlight the critical importance of improving working conditions for migrant workers in reducing burnout and lowering turnover intention. The study also confirms that increased burnout strengthens the tendency to leave. Based on these findings, concrete policy and practice recommendations have been developed to improve the quality of working life for migrant workers.
