Abstract (EN)
?Human? resource is one of the main determinants of service quality and customer satisfaction in labor-intensive hospitality industry. Efficiency of human resources depends on the investments made by the hospitality industry in the improvement of the employees. In-service training is one of the important investments in human resources. One benefit of investment in in-service training made by the hospitality industry is the enhancement of organizational commitment of employees by making them feel appreciated.The purpose of this thesis is to determine the relationship between the employees? perception of in-service training and their organizational commitment, and also determine which in-service training perception factors have an effect on the organizational commitment. The effects of in-service training perception factors on organizational commitments are explained on grounds of social exchange theory and psychological contract theory. Scales, which reliability and validity had been proven in previous studies, were used in order to evaluate the perceptions of in-service training and organizational commitment. Research data was collected by questionnaires and was analyzed by using multivariate data analysis.In this thesis, research covered 298 employees working at four and five star hotels in Izmir and the results indicated that the highest perception of in-service training component is learning motivation whereas the highest organizational commitment component is affective commitment. The study concludes that (1) support of supervisors, opportunities of in-service training and career benefits have an effect on affective commitments; (2) support from peer employees and opportunities of in-service training have an effect on the continuance commitment; (3) opportunities of in-service training and career benefits have an effect on the normative commitment. In the light of these results, it can be said that opportunities of in-service training that is provided to employees in the hospitality industry has an effect on all the three components of organizational commitment.Key Words: In-Service Training Perceptions, Organizational Commitment, In-House Training
