The impact of perceived managerial coaching behavior on employee commitment and intention to stay: A case study of defense industry employees

This study examines the effects of perceived executive coaching behavior on employee commitment and intention-to-stay-at-work on employees of a select leading defense industry company. In this respect, it emphasizes the importance of coaching behaviors in managers' interactions with employees in the modern business world on work productivity and employee loyalty. Especially in a strategic sector such as the Defense Industry, employees' intention-to-stay-at-work and their loyalty to the organization are of critical importance. Coaching behavior exhibited by managers support and guide employees' career development, which in turn increases employee loyalty. In the research phase, 312 employees of a defense industry company in Ankara province, which has been operating in Turkey for more than fifty years, were taken as a sample and data were collected through three different questionnaires on a voluntary basis. SPSS (Statistical Package for Social Sciences) for Windows 25.0 program was used to analyze the collected data. In comparing quantitative data, independent sample t-test was used for the difference between two independent groups; one-way analysis of variance was used for more than two independent groups, and Bonferroni test was used to determine the group that made a difference. The association between numerical variables were analyzed with Pearson correlation coefficients. The findings of the study demonstrate that executive coaching behavior increases employees' commitment to their organizations and strengthens their intention-to-stay-at-work. Managerial support has positive effects on job satisfaction and commitment by making employees feel valued. In particular, feedback and career development opportunities provided by managers reinforce employees' tendency to stay longer at work. In sum, perceived executive coaching behavior increases defense industry employees' commitment to their organizations and positively affect their intention to stay at work.
