Workplace spirituality and perceived creative performance: the mediating role of psychological capital: A study in the TR72 region

The purpose of this thesis is to examine the effect of workplace spirituality on creative performance and to reveal the mediating role of psychological capital in this relationship. The study was conducted on physicians and nurses working in public and university hospitals located in the TR72 region of Türkiye (Kayseri, Sivas, and Yozgat), and the data obtained from 416 participants were analyzed. The validity and reliability of the measurement model were confirmed using the SmartPLS software. Correlation analyses were performed through SPSS 25.0, while the structural model and mediation effects were analyzed using SmartPLS. When the findings of the study were examined in terms of direct effects, it was found that the meaningful work and alignment with organizational values dimensions of workplace spirituality positively and significantly affected both perceived creative performance and psychological capital. However, the sense of community sub-dimension of workplace spirituality did not have any significant effect on either perceived creative performance or psychological capital. In addition, psychological capital was found to have a positive and significant effect on perceived creative performance. When the findings were evaluated in terms of indirect effects, psychological capital was found to play a mediating role in the relationship between the meaningful work and alignment with organizational values dimensions of workplace spirituality and creative performance. However, no mediating role was identified for the sense of community sub-dimension. Overall, the findings indicate that physicians' and nurses' perceptions of their work as meaningful and their sense of alignment with organizational values strengthen their psychological capital, which in turn enhances their creative performance. In this respect, the study provides an empirical contribution to the literature by examining the relationships among workplace spirituality, psychological capital, and creative performance within the context of the healthcare sector.
