The role of psychological capital in the effect of workplace incivility on work engagement

Abstract (EN)
Preventing a peaceful and collaborative organizational establishment, the workplace incivility is an issue on which studied very recently and not being given necessary importance in the local literature. Although determined negative correlation between workplace incivility and work engagement which has a significant effect on individuals, it was seen that there is missing part in the literature about the power of interaction and the variances intervening to this relationship. Therefore, in this study firstly it was observed how workplace incivility is significant on the work engagement, then whether psychological capital and its components taking part in the premises of work engagement, hold a mediatory position or not in the relationship between workplace incivility and work engagement. Workplace incivility emerging through different sources, are evaluated in terms of two aspects, arising from their coworkers and administrators. 338 teachers working in private schools in Kütahya, are included in the study. The model developed with using the results obtained, was tested with the help of Process Macro used as an attachment to IBM SPPS 20.0 program. According to the results of the research, it was seen that workplace incivility stemming from both coworkers and administrators, has a negative effect on work engagement. It was found out that psychological capital, self-efficiency and hope in the relationship between the workplace incivility stemming from coworkers, and work engagement; psychological capital, self-efficiency, hope and optimism in the relationship between workplace incivility stemming from administrators, and work engagement; have a mediating role with different effect sizes. According to these results, individuals' psychological capital and its components, exposed to discourteous behaviors by their coworkers or administrators; decrease, and at the end of this decline, the level of work engagement degrades.
