Abstract (EN)

To maximize the benefits from a highly qualified workforce, which is undeniably one of the critical resources for a business to remain competitive in the hospitality sector, ensuring the continuity of qualified employees, in other words, employee retention, plays a significant role in achieving the objectives and goals of businesses. In an environment where general rules are established instead of rules varying from person to person, it can be anticipated that employee workplace organizational commitment and productivity will increase. The main aim of the research is to uncover the relationships between the level of institutionalization, job productivity, and organizational commitment. The research sample consists of employees working in four-stars and five-star hotels operating in the Antalya, Istanbul and Bodrum provinces. The sample was selected using a convenience sampling method. Participation is based on voluntary participation, and employees who wished to participate completed the survey. The identities of the participants and the name of the hotel were kept confidential during the research process. Surveys were delivered to the sample, and data was collected from a total of 494 participants. The overall commitment to the business constitution has been indicated as high; however, perceptions regarding the strategic decision-making process, salary policy, and employee participation have received lower scores. There is a perceived inadequacy in employee participation in strategic decisions, uncertainties about the fairness of the salary policy, and a perception that employee involvement in general matters is insufficient, indicating areas for improvement. Productivity assessments generally reflect a positive atmosphere; however, while certain stress factors are rarely experienced, a tendency to avoid meetings has been observed. In the dimension of emotional commitment, it is observed that employees have a strong emotional connection with the company and value their jobs. Concerns exist in dimensions of continuity and normative commitment, revealing opportunities for strategic improvements to enhance workplace commitment and encourage longer-term relationships among employees.
