The mediating role of psychological resilience in the impact of learning-based work climate and servant leadership on proactive work behavior

Abstract (EN)
In today's business environment, organizations face rapid change, intense competition, and a constant need for innovation. Under these conditions, employees' ability to display proactive behavior has become critical for organizational survival and adaptation. Therefore, it is essential to identify the organizational and individual factors that enhance proactive work behavior. The aim of the research is to reveal the effects of learning- oriented work climate and servant leadership on proactive work behavior and to determine the mediating role of psychological resilience in this relationship. In this context, learning-based work climate, servant leadership, proactive work behavior, and psychological resilience are examined in detail. The variables in this study are based on Social Learning The oryand Resource Conservation Theory. The study sample consists of employees working in hotel enterprises operating in the province and districts of Nevşehir (n=400).The data used in the research was obtained with the help of a survey consisting of scales that have previously tested reliability and validity in the literature. Structural Equation Modeling was used to test the research hypotheses. As a result of the research findings, it was revealed that a learning-based work climate has a positive and significant effect on proactive work behavior. In addition, servant leadership was found to have a positive and significant effect on proactive work behavior. Regarding the mediating variable findings, it was observed that psychological resilience has a partial mediating effect on the relationship between a learning-base work climate and proactive work behavior. Similarly, it has been determined that psychological resilience partially mediates the effect of servant leadership on proactive work behavior. Finally, it stated that there were some limitations of the study, some suggestions were made for the managers of hotel businesses and employees in relation to the findings were made in the study, and some suggestions were presented for researchers who will work on this subject in the future.
