The effects of pediatric nurses' quality of working life, level of burnout and learned strength on the intentions to leave

Abstract (EN)

Purpose: This study was conducted in order to determine the effects of work life quality and burnout and learned resourcefulness level on pediatric nurses' leave of employment intention. Method: The study was conducted with 268 nurses, who accepted to participate in the study and work in pediatric units of Ministry of Health University of Health Sciences Tepecik Training and Research Hospital, pediatric units of T.R Ministry of Health Cigli Regional Training Hospital, Dokuz Eylul University Nevvar Salih ISGOREN Children's Hospital and Ege University Faculty of Medicine Children's Hospital. The study was conducted between July 2017 and July 2018. Data were collected by using Nurse Introductory Socio-demographic Data Collection Form, Nursing Work Life Quality Scale, Maslach Burnout Inventory and Learned Resourcefulness Scale. In data evaluation process, data were evaluated by figures, percentages and averages, connection between variables were evaluated by Pearson correlation coefficient and variable's prediction of leave of employment intention was evaluated by multiple regression analysis. While deciding on whether variables will be taken as models, multicollinearity test was used. Significance level was accepted as p<0.05. Findings: 74.3% of the nurses evaluated in study has bachelor's degree. 60.4% of the nurses has voluntarily chosen to work in pediatric units. 94.4% of the nurses participated in the study was female participants. 40.7% of the nurses considered to quit their jobs in the recent year. 83.2% of the nurses considering to quit their jobs, considered to quit their jobs at high levels. No correlation was found between the gender and leave of employment intention. The difference between total score of work life quality and its sub-dimensions, working and occupational environment, relationships with managers, working conditions, working perception and emotional burnout, depersonalization and decrease in personal progress dimensions of the burnout and controlling undesirable thoughts and sufficiency sub-dimensions of learned resourcefulness scale, was found significant (p<0.05). It was found that there is a negative and low-level correlation between leave of employment intention and occupational/working environment (r= -0.232), and decrease in personal progress (r=-0.163) and controlling undesired thoughts (r=-0.153). It was found that there is a negative and low-level correlation between leave of employment intention and working conditions (r=-0.306) and between leave of employment intention and working perception (r=-0.297). There was a positive and low-level correlation between leave of employment intention and sufficiency (r=0.178) and it was also determined that there are also positive and low-level correlations and statistically significant relation between leave of employment intention and depersonalization (r=0.284) and emotional burnout (r=0.443). Regression analysis of all of the variables in the model indicates that the leave of employment intention is 41%. Result: Leave of employment intention is affected by many factors. Our study will make executive nurses and working nurses notice the factors affecting the leave of employment intention and it will contribute to the nurses considering to quit their jobs, to become loyal to the institution and identification of the factor causing the leave of employment and thus, removal of this factor.
