The effect of psychological capital on work-family conflict: a study on female employees

This study aims to examine the effects of psychological capital of women working in the IT sector on work-family conflict. The sample of the research consists of women working in the IT sector. Data was collected via online survey. The data of the study were collected using the "Psychological Capital Scale" to measure women's psychological capital and the "Work-Family Conflict Scale" to measure work-family conflict. Within the scope of the research, 201 women working in the IT sector were reached. The collected data were examined through analysis programs. According to the research results; It has been observed that psychological capital has an effect on work-family conflict in female employees. First, the relationship between psychological capital and work-family conflict was examined, and then the effect of psychological capital dimensions on work-family conflict was examined. A significant negative relationship was observed between the work-family conflict dimension and the psychological capital dimension. A significant negative relationship was observed between the self-efficacy dimension and the work-family conflict dimension. There was also a significant negative relationship between the hope dimension and the work-family conflict dimension. No significant relationship was found between the optimism dimension and the work-family conflict dimension. A significant negative relationship was observed between the resilience dimension and the work-family conflict dimension. According to these results, self-efficacy, hope and resilience dimensions significantly reduce work-family conflict. There is no significant relationship between the optimism dimension and the work-family conflict dimension. Based on the findings of this research, it is important to develop strategies to improve the vii positive psychological characteristics of women working in the IT sector. Increasing the psychological capital of female employees can help them establish a better balance between their work and family lives. In this process, it is recommended to strengthen positive psychological characteristics, especially psychological resilience, with training and support programs. While such initiatives can help female employees become more resilient to the challenges of business life, they can also make it easier for them to effectively fulfill their family responsibilities. The support provided by employers in this regard will increase employee satisfaction and productivity and contribute to creating a sustainable working environment in dynamic areas such as the IT sector. It is considered important to contribute to the development of positive psychological characteristics of women working in the IT sector and to help them establish a balance between their work and family lives.
