Moderating role of the Pelz effect in the relationship between leader-member exchange and work performance in the health sector

Employee performance is affected by the leader's effort and motivation to increase performance, along with individual factors such as the person's desire to succeed, competence and skills. Compared to employees who have high-quality relationships with their managers, employees who have low-quality relationships; It has been revealed in many studies that they take more work and responsibility within the organization, contribute more to organizational outputs and show higher performance. As a result of the power sources used by the leader, it is stated that the power perceived by the employee has a significant effect on performance. From this point of view, the aim of the study is to reveal the regulatory role of the pelz effect in the leader-member exchange and performance relationship for private and public hospital employees serving in Istanbul with the help of structural equation model (SEM). The sample of the study consists of 545 health personnel in different positions. As a result of SEM analysis, leader-member exchange dimension has a positive and significant effect on performance (β =0.423, p <0.01). Leader-Member exchange dimension has a positive and significant effect on the Pelz effect (β =0.240, p <0.01). The Pelz effect size has a significant positive effect on performance (β =0.322, p <0.01). It has been determined that the Pelz effect has both a mediator and a moderator role in the effect of leader-member exchange on performance. The model in which the Pelz effect plays a moderator role has a higher ratio of leader-member interaction and performance relationship compared to the model with a mediator role. Thus, the H1, H2, H3 and H4 hypotheses were accepted. In addition, in the group differences tests for demographic characteristics, significant differences were obtained for some dimensions in terms of gender, age, marital status, education, income perception, time worked in the profession, and time worked in the hospital. The sub-hypothesis H5 was partially accepted.
