Frederick herzbeg?s two-factor model and its effects on employee job satisfaction: A case study on hotel operations in Turkey

Abstract (EN)

The objective of this study was to attempt to determine the effects of F. Herzberg?s two-factor theory (hygiene-motivation) on job satisfaction of hotel employees in their conduct of duties. In this context, the existence and extent of job satisfaction of hygiene factor such as; company policies, salaries, job security, and etc was investigated. Besides, effects of motivation factors such as; achievements, recognition, responsibility, and etc. on job satisfaction was also tested to compile probable solution for providing employees with job satisfaction in hotel operations.In this study, previous literature and empirical studies conducted on various fields regarding F. Herzbeg?s two-factor theory was surveyed and articulated. In order to explore the opinion of hotel employees on job satisfaction, envisioned by Herzbegr?s two-factor theory, an questionnaire was developed and applied. The universe (population) of the research consisted of 4 and 5-star hotel operated in Ankara, Istanbul, İzmir, Muğla, and Nevşehir. 589 of which was sampled to conduct survey.The obtained data on Herzbeg?s hygiene-motivation factors was compiled to conduct statistical analysis to determine effects on job satisfaction. In order to determine extent of relationship between hygiene ? motivation factors and job satisfaction; frequency distribution, correlation analysis, and multiple regression analysis was applied. In interpreting result of statistical analysis, 0,05 significance level was accepted.According the findings of the study, a weak relationship does exist between hygiene factor and job satisfaction; while, a strong relationship was determined between motivation factors and job satisfaction. With respect to motivation factors, an inverse relationship was determined between recognition and job satisfaction. Also, with respect to hygiene factors the highest relationship was determined between ?personal life? and job satisfaction; while ?promotion and advancement opportunities? of motivation factors count highest in job satisfaction. Finally, F. Herzberg?s two-factor theory, was not completely supported by the findings of the study.Key words: Herzberg, Motivation, Hygiene, Hotel, Job satisfaction
