Abstract (EN)

The main aim of this study is to reveal the relationships between Informal Relations Between Teachers, Organizational Trust, Organizational Silence and Organizational Happiness based on the opinions of teachers working in high schools. The population of this study, which was conducted based on the relational model , consisted of 4039 teachers working in 97 public high schools in all central districts of Diyarbakır province in the 2021-2022 academic year. The cluster sampling method was used as the sampling method; It was intended to apply by hand-distributing the scales to 950 teachers working in 50 high schools determined by this method. However, only 766 applicable scales could be applied and 652 of these were subjected to analysis. In the study, the Informal Relations Scale, Organizational Trust Scale, Organizational Silence Scale and Organizational Happiness Scale, developed by the researchers, were used as data collection tools, and a Personal Information Form was used to determine demographic characteristics of the teachers. The analysis of the data obtained as a result of the research was carried out with SPSS 22.0 and MPlus package programs. During the analysis phase of the data , descriptive statistics, Confirmatory Factor Analyzes of the scales, arithmetic mean, standard deviation, minimum and maximum values and participation rate values regarding teachers' perceptions of the variables were examined. Subsequently, a correlation test was conducted to reveal the relationships between Informal Relations, Organizational Trust, Organizational Silence, and Organizational Happiness. Teachers' perceptions of the variables of informal relationships, organizational silence, organizational trust, and organizational happiness were examined in terms of demographic characteristics. After determining the relationships between the variables, first the measurement models of the variables through the structural equation model; Then, the predictive level of one variable on the other variable was examined. Subsequently, the mediating roles of organizational trust and organizational silence in predicting organizational happiness of informal relationships were examined. Some important findings from the research are as follows: Teachers' perceptions of informal relationship; Social Media, Motivation, and Worldview were found to be high, while Union, External Organization, and Intimacy dimensions were at a moderate level, and overall perception was high. The perceptions of teachers towards the organizational trust variable were found to be high in terms of the dimensions of trust in colleagues and trust in managers; medium in terms of the dimension of trust in stakeholders. In addition, it was observed that teachers had a high level of organizational trust perception for the overall scale. Teachers' perceptions of the organizational silence variable were high in terms of the dimensions of manager and emotion; medium in terms of the dimensions of school environment, source of silence, and isolation; high overall. Perceptions of organizational happiness are moderate in both positive emotions dimension; negative emotions and high levels in the overall scale. When the relationships between the variables of Informal Relationships, Organizational Trust, Organizational Silence, Organizational Happiness are examined, there is a high level, positive and significant relationship between informal relationships and organizational happiness. A highly negative and significant relationship between informal relationships and Organizational Silence; A high level, positive and significant relationship was determined between informal relationships and organizational trust. A moderate, significant and negative relationship was observed between Organizational Trust and Organizational Silence. A high, significant and positive relationship was found between Organizational Trust and Organizational Happiness. A moderate, significant and negative relationship was found between organizational silence and organizational happiness.There was no significant difference between teachers' perceptions of informal relationships and organizational happiness according to gender, age, marital status, seniority, tenure at school and branch variables. The total score and all dimensions of the confidence variable scale showed a significant difference according to the variable of tenure at school. The Organizational Silence variable showed a significant difference in terms of marital status only for the source of silence dimension.As a result of the structural equation modeling created for the purpose of the research, it was concluded that teachers' perceptions of informal relationships positively and significantly predict organizational happiness and organizational trust. As a result of the research, it was determined that teachers' perceptions of informal relationships negatively and significantly predicted their perceptions of organizational silence. Teachers' perceptions of organizational trust and organizational silence positively and significantly predict their perceptions of organizational happiness. Teachers' perceptions of informal relationships play a mediating role in the positive and significant prediction of their perceptions of organizational happiness by their perceptions of organizational trust. Teachers' perceptions of informal relationships play a mediating role in the positive and significant prediction of their perceptions of organizational happiness by their perceptions of organizational silence.
