The effect of altruistic leadership on knowledge sharing and organizational learning

Abstract (EN)
The aim of this study is to determine the effects of altruistic leadership behaviors on knowledge sharing and organizational learning. The study also aims to examine whether knowledge sharing has a mediating effect on the relationship between altruistic leadership and organizational learning. The research was designed in a descriptive and correlational design. The sample of the study consisted of 439 healthcare professionals working at Afyonkarahisar State Hospital. Data were analyzed using SPSS 25.0 through descriptive statistics, t-test, ANOVA, correlation, regression, and mediation analyses. According to the findings, the majority of participants were female, married, held a bachelor's degree, were between the ages of eighteen and thirty, worked as nurses, and had one to five years of professional experience. The analyses revealed significant differences according to gender, title, managerial position, and educational level. The correlation analysis showed positive and significant relationships between altruistic leadership and knowledge sharing (r = 0.553), and between altruistic leadership and organizational learning (r = 0.670). Regression analyses indicated that altruistic leadership had a positive effect on both knowledge sharing (B = 0.57, p < 0.001) and organizational learning (B = 0.55, p < 0.001), and that knowledge sharing positively affected organizational learning (B = 0.23, p < 0.001). The mediation analysis demonstrated that altruistic leadership also strengthened organizational learning indirectly through knowledge sharing, and this indirect effect was significant within a 95% confidence interval (CI [0.0057, 0.0472]). These results indicate that altruistic leadership enhances organizational learning both directly and indirectly through knowledge sharing.
