Employees' experience of coaching practices: A qualitative analysis

Abstract (EN)
This thesis investigates the individual and organizational impacts of coaching practices on employees in Turkey, utilizing a qualitative research method. Data regarding experiences during the pre-coaching, in-coaching, and post-coaching phases were collected through semi-structured interviews conducted with 10 participants from various sectors and subsequently analyzed via content analysis. The findings reveal that participants encountered both personal (lack of motivation, emotional fluctuation, focus issues, stress) and organizational (job complexity, lack of feedback) challenges hindering their performance prior to coaching. Participants stated that they gained awareness during the coaching process and experienced positive behavioral changes in an environment supported by the coach's trust-based and encouraging approach. In the post-coaching period, an increase in participants' sense of organizational belonging, improvement in team communication, and clarified career goals, along with observed increases in motivation and productivity, were identified. In light of these findings, coaching can be described as a holistic development process that not only enhances cognitive and behavioral competencies but also transforms an individual's psychological and social orld, thereby supporting organizational commitment and productivity. The research indicates that coaching can be considered a strategic tool for developing employee competencies and fostering organizational efficiency.
