The effect of role ambiguity and the organizational justice on glass-ceiling syndyrome: The moderating role of the national culture

The aim of this research is to reveal the role of nation culture, role ambiguity and organizational justice in the emergence of the glass ceiling syndrome on women employees. The so-called white-collar employees, and women constitute employees located in different positions in the institutions located in Turkey from Kyrgyzstan are the sample of this research. In this study the IBM SPSS 22 program was used for data analysis. In this study, except for the descriptive statistical methods, the normal distribution of the data was evaluated with the histogram and the skewness kurtosis coefficients. In the identification of the proposed relationships Frequency, Factor analysis, Regression analysis, Correlation analysis and Moderator analysis were used. Role ambiguity and the influence of organizational justice on the emergence of glass-roof syndrome constitute a serious obstacle against female employees who desire to rise to a higher position.Considering the role ambiguity component and the effect of organizational justice component in the emergence of glass-ceiling syndrome, Kyrgyz society and Turkish society were evaluated according to the Hofstede's cultural model.According to the research result, there is a significant relationship between Role Uncertainty and Glass-Ceiling Syndrome as a main variable.There was no significant relationship between other sub-dimensions of role ambiguity and the glass-roof syndrome.The organizational justice component revealed a significant relationship with the Glass-Ceiling syndrome as a major variable.However, when the "organizational policies" and "gender equality" subscales of the Glass-Ceiling syndrome were discussed together with the main variable, meaningful relations emerged, Organizational Justice had an explanatory effect on the Glass-Ceiling syndrome as a major variable.A significant relationship was found between the "organizational politics" sub-dimension of the Glass-Ceiling syndrome and the "interaction" (information) sub-dimension of Organizational Justice.A significant relationship was found between the sub-dimensions of "gender equality" of Glass-Ceiling Syndrome and the "distribution" and "interaction" (information) sub-dimensions of Organizational Justice.There is no significant relationship between the other sub-dimensions of Glass-Ceiling syndrome and the other sub-dimensions of Organizational Justice.The conditional variable effect of the national cultures has been examined.As a result of the moderator analysis made, according to the general sex (female) Moderator analysis; Conditional variability has been mentioned since a significant relationship was found in the interaction terms of the main variable of the glass-ceiling syndrome.In the other moderator analyzes, no significant relationship was found in terms of interaction, so it was not conditionally changed.
