Mediator effect of insecurity and alienation and moderator effect of frienship in relationship between abusive behaviors and intention to leave

In this study, it is assumed that exposure to abusive behaviors positively affects individuals' perceptions of insecurity, alienation and intention to leave, according to their friendship levels within the institution. In this context, in this study, which was carried out as two studies on academic staff and students, based on the fairness theory and similarity-atraction theory, the moderator role of the friendship variable in the relationship between individuals' exposure to abusive behavior and their insecurity, alienation and separation intentions was investigated. In Study 1, 241 academic staff with the study carried out by collecting data at two different times; In study 2, a questionnaire was applied to 220 students in the form of scenario analysis. SPSS 21, PROCESS plug-in and AMOS 20 package programs were used in the analysis of the data. Reliability analyzes of the scales in the study were performed, and explanatory and confirmatory factor analyzes to measure their validity, correlation analysis to see the relationships between variables, regression and process analyzes to test hypotheses, and the structural equation modeling to test the model. According to the results obtained in study 1 and study 2, it was found that there is a positive relationship between individuals' exposure to abusive behaviors and their intention to leave, in line with the fairness theory, that insecurity and alienation have mediator roles in this relationship, and that friendship variable also has a moderator effect, based on the similarity-atraction theory. At the same time, it was determined that there is a positive relationship between exposure to abusive behaviors and alienation, that the insecurity variable has a mediating role in this relationship, and the friendship variable has a moderator effect. In addition, it was determined that there is a positive relationship between exposure to abusive behaviors and insecurity, and the friendship variable also has a moderator effect in this relationship.
