Abstract (EN)

Objective: This study aims to analyze the effect of evidence-based nursing management practices to nurses? levels of organizational commitment, job satisfaction and intent to leave by guiding the Theory of Diffusion of Innovation and the PARIHS framework.Method: This research employed a single group quasi-experimental pretest-posttest design with repeated measures. The study was conducted in a 127-bed private accredited hospital by Joint Commission International in İzmir. In this research, the intervention was facilitation of evidence-based decision of the nurse managers' to increase job satisfaction and organizational commitment and reduce intent to leave. Baseline data and two measurements following the implementation of evidence-based nursing management practices were collected using the Minnesota Job Satisfaction Questionnaire and the Organizational Commitment Scale The sample was composed of 58 nurses who participated in all three measurements. The analysis of data was conducted using repeated measures analysis of variance, difference of two means test and Cochrane Q Test.Findings: An improvement was observed in the nurses' intrinsic, extrinsic and total satisfaction levels as well as in the degree of normative commitment. Nurse managers stated that they benefited from collaborating with the university researchers and nurse managers.Conclusions: In order to find effective and long-lasting solutions to the nursing shortage, a more dynamic interaction should be established between academics and nurse managers. Collaboration between nurse managers and researcher can help both solving the nurse workforce problems and eliminating the gap between theory and practice.
