The role of mediator and moderator variables in the effect of working conditions on turnover intention in hotel businesses: A research in Antalya region

The aim of this research is to determine how and under what conditions the factors related to hotel working conditions affect the turnover intention (TI). Accordingly, the serial mediating role of psychological contract breach (PCB) and counterproductive behavior (CWB); the moderator role of the ethical climate was examined. Conservation of resources (COR), social exchange (SOE) and condition dependency theory were used to justify these relations. Relationships between variables were checked with structural equation model analysis. The Smart PLS (v.4) program was used to test the research model. The data were obtained from employees of 5-star hotels in Antalya. The findings show that PCB and CWB are serially mediated in the relationship between physical environment conditions, wages, irregular working hours and TI, in additon, PCB and CWB have a partial complementary serial mediating role in the effect of promotion opportunities and job insecurity on TI. Serial mediation effects are negative. On the other hand, PCB and CWB do not have a serial mediating effect in the relationship between vocational training opportunities and TI. However, the moderator role of ethical climate is not significant. As a result, factors related to working conditions (excluding vocational training opportunities) negatively affect TI via PCB and CWB.
