Abstract (EN)
Numerous studies conducted in the field of Strategic Human Resources Management since the 1990s have revealed that Human Resources Management (HRM) is related to organizational performance. However, it is not clear how this relationship emerged or how human resources practices can affect organizational performance. There are various models in the literature regarding this situation, which is called the "black box" problem. To this end, in this study the effect of HR practices on organizational performance was examined with reference to the "black box" models in the literature, and it was aimed to create a current black box model by revealing the role of current concepts such as prosocial motivation, psychological safety, job crafting in the relationship between HR practices and organizational performance. The results revealed that HR practices that enhance employee motivation are effective on the financial performance of the organization. It has been revealed that prosocial motivation, psychological safety, and affective commitment have a moderating effect on the effect of ability enhancing HR practices on the financial performance, and psychological safety has a moderating effect on the effect of motivation enhancing HR practices on the financial performance, and finally psychological safety, relational job crafting and affective commitment have a moderating effect on the effect of opportunity enhancing HR practices on the financial performance of the organization.
