Tokenism in a gender context: Women's experiences in law enforcement

Despite the close proportions of women and men in Turkey, the equal representation of women in social, economic, and political spheres remains a significant challenge. In male-dominated professions like the security sector, women's representation is limited by gender roles and the influence of patriarchal structures. This study examines the patriarchal structure women face in the police profession, a branch of law enforcement, within the framework of institutional culture and tokenism. The often symbolic representation of women in these fields limits their professional advancement and creates numerous structural problems.This thesis examines the professional experiences of female security personnel in detail, analyzing how women combat discrimination within the profession and the resulting obstacles. Despite increasing educational attainment and increased awareness of gender equality, women's presence in these fields remains insufficient in terms of visibility and impact. This study discusses structural inequalities through the lens of women's experiences and highlights the need for institutional reform for social transformation. In this context, the research demonstrates the need for a more equitable and inclusive structure in the security sector, within the framework of women's right to equal representation. This study aims to examine the impact of patriarchal structures and gender roles on women's representation in public safety in Turkey. The structural, cultural, and institutional barriers faced by women, particularly in the police profession, which is considered a male-dominated profession, will be examined. Tokenism, inequality, and transformation processes will be discussed through the experiences of women in these professions. It will also highlight how women become agents of change in these fields, how they are positioned within the current system, and what structural reforms are necessary for gender equality.
