The mediating role of thriving at work in the effect of trust in manager on perceived role performance and emotional exhaustion

Abstract (EN)

The aim of this study is to examine the relationship between trust in manager, perceived role performance and emotional exhaustion, and to reveal the effect of thriving at work, which has been addressed as an important organizational behavior issue in the recent years and is widely considered as a research topic nowadays. To determine the interaction of the variables in question, a research model was created by developing hypotheses in line with conceptual research. The hypotheses and research model created within the scope of the research variables were tested on a sample of 401 active workers in Ankara. Partial least squares path analysis (PLS-SEM) was used to analyze the research model. The analysis of the data was done with SmartPLS 4. Regarding the research model, PLS algorithm was run to calculate linearity, path coefficients, R2 and effect size (f2). PLSpredict analysis was run to calculate predictive power (Q2). To evaluate the significance of the PLS path coefficients, t values were calculated by taking 10,000 subsamples by bootstrapping. The conceptual model put forward within the scope of this thesis was tested by empirical research. The results of this research showed that the effect of trust in the manager on perceived role performance was significant and in the same direction, als the effect on emotional exhaustion was significant and opposite. It is clear from the results that the thriving at work variable has an integralpartial mediating role in the relationship between the variable of trust in the manager and the variables of perceived role performance and emotional exhaustion. Therefore, it is observed that the role performance perception of an employee with a high level of trust in the manager is high, the level of feeling emotionally exhausted is low, and the thriving at work affects this relationship positively. In this context, it is believed that the findings obtained will fill a conceptual gap in the literature and provide new and different perspectives to researchers, managers, and employees in a beneficial way.
