The mediating role of employee satisfaction in the impact of supervisory coaching behavior on employee performance: A research on medium and large scale companies

Abstract (EN)

The main reason why coaching has recently outshined and spread is because the responsibilities with regards to the performance of employees, their job satisfaction, learning and development are mainly handed over to the department managers. However, there are very few academic survey articles published in our country that evaluate the importance of coaching behaviours or analyze the correlation between the coaching behaviours of managers and the employee performance as well as the employee satisfaction. In this study, in order to clarify the concept of coaching more precisely, we analyzed the progress that has been made in coaching, its modes of application and its connection with performance. In an attempt to pick up the slack and to increase the number of samples in the body of literature, has been evaluated in the pharmaceutical industry the impact of managerial coaching behaviours on the employee performance, the impact of managerial coaching behaviours on the employee satisfaction and the Mediating role of employee satisfaction in the Impact of Supervisory Coaching Behavior on employee performance. Furthermore, analyzing the managerial coaching behaviours in the sectoral context and interpreting the relevance of employees' job satisfaction with their performance set forth another aim of this study. Since there has been no performed implementation in the pharmaceutical industry regarding this thesis subject, within the scope of the study that we previously conducted in Turkey, the extent of our study was determined as medium/large scale pharmaceutical enterprises in Turkey. A questionnaire was conducted on 313 people in total working in the pharmaceutical industry. The data collected as a result of this questionnaire were evaluated in accordance with appropriate analysis methods. Therefore, regression analysis were carried out in order to ascertain the intermediary role of managerial coaching behaviour, the employee performance and employee satisfaction on the variables and; t test and anova analysis were conducted in order to research the differentiation status according to the demographical variables. Findings suggest that supervisory coaching behavior is positively associated with employees' job satisfaction and performance. There has been significant differences between the variables of our research and the demographical variables such as age, work period and position. In our thesis study, Implications for research and practice are presented to carry out our research and to perform applications.
