The effect of work value perceptions and person organization fit on job satisfaction of X and Y generation employees in hospitality businesses

Abstract (EN)

Due to the fact that tourism is a labor-intensive sector, the tourism industry strives to survive with human power rather than machinery. For this reason, it is very crucial to meet the needs of the employees as well as the guests hosted in the tourism sector. While factors such as wages, promotion opportunities, working conditions and management style are effective in the satisfaction of the employees, the employees' perceptions of work value and the person-organization fit affects job satisfaction significantly. In this context, the aim of the research is to reveal the effect of X and Y generation employees' work value perceptions and person-organization fit on their job satisfaction in hospitality businesses. For this purpose, research hypotheses were developed in the light of the literature and a theoretical model was created. In order to empirically resolve the propositions regarding generations, work value perception, person-organization fit and job satisfaction were detailed in the theoretical part of the research, and then a field study was conducted and data were collected using questionnaire technique. Convenience sampling method, one of the non-probability sampling methods, was actualized in the research. The population of the research consists of hospitality businesses operating in Mersin. In this framework, 471 personnel were reached and data were collected from the hospitality businesses operating in Mersin between 17 July 2022 and 30 September 2022. In the questionnaire form, there are expressions related to the demographic characteristics of the participants (age, gender, education level, seniority), perceptions of work value, person-organization fit and job satisfaction. Frequency, arithmetic mean and percentage distributions were calculated after the reliability and validity tests of the data obtained as a result of the survey study were carried out using appropriate analysis programs. Exploratory and confirmatory factor analyzes were conducted regarding the work value perceptions, person-organization fit and job satisfaction of X and Y generation employees in hospitality businesses. Next, partial correlation analysis and multiple regression analyzes were performed to determine the relationship and effect between the perceptions of work value and person-organization fit. According to the findings, it has been determined that the work value perceptions, person-organization fit and job satisfaction levels of the X and Y generation employees differ at a significance level of 0.05. In addition, there is a positive and significant relationship between X and Y generation employees' perception of work value and person-organization fit in hospitality businesses. Again, it has been found out that person-organization fit has a positive and significant effect on job satisfaction. Finally, it was concluded that the work value perceptions of the X and Y generation employees partially affect the job satisfaction.
