Examining the mediating role of psychological resilience in the relationship between school administrators' organisational cynicism attitudes and innovativeness skills

Abstract (EN)
In this study, the effects of psychological resilience on organisational cynicism attitudes and innovativeness skills were examined. The common values of the sub-factors of the variables in the literature were tried to be determined and it was tried to contribute to the few studies in the literature that address these three concepts together. This research will be one of the pioneering studies in Turkey that examines the variables of psychological resilience, organisational cynicism and innovativeness skills together for educational administrators. In the study designed in descriptive screening and relational screening model, 360 participants working in various institutions in the 2023-2024 academic year were reached. Within the scope of the study, the opinions of the participants were obtained through the Psychological Resilience Scale, the Organisational Cynicism Scale and the Innovation Skills Scale. SPSS and AMOS programmes were used to analyse the data. Confirmatory factor analysis (CFA), Pearson correlation coefficient, descriptive statistics and structural equation modelling (SEM) analyses were applied to the data. According to the findings of the research, it was determined that the participants' perceptions of psychological resilience were at high level, their perceptions of organisational cynicism were at low level and their perceptions of innovation skills were at medium level. Within the scope of the research, psychological resilience, organisational cynicism attitudes and innovativeness skills variables were examined in terms of demographic variables such as gender, age, institution, position, educational status and having children. In general, as a result of the analyses, it was seen that the psychological resilience of school administrators working in the high school branch and those working in the secondary and primary school branches highlighted different sub-factors. It was concluded that educational administrators in the 58+ age group showed more resistance to innovation. Considering the effects of psychological resilience on both organisational cynicism attitudes and innovation skills, interventions to increase psychological resilience in educational organisations are important. According to the analysis and findings of the study, the relationship between organisational cynicism attitudes and innovation skills of educational administrators in the central districts of Denizli province was calculated as -2,88 in the negative direction and -2,57 of this was found to have an indirect effect through the perception of psychological resilience. It was concluded that the support for psychological resilience to be applied to administrators with high organisational cynicism attitudes will positively affect both their organisational cynicism attitudes and their perceptions of innovativeness.
