Abstract (EN)

In today's business world, the uncertainty, changes and intense competitive environments require the optimal utilization of the individual resources of the employee in order to improve the performance of the employee in the workplace. In this study, in addition to benefiting from positive psychological sources that affect employee performance, it is proposed that cognitive flexibility may have a positive effect on this relationship, especially in situations of difficulty and change and accordingly employee performance is expected to be increased. At the same time, when the employee's positive psychological resources are used to increase his/her performance, it is thought that the perceived psychological security by the employee at the workplace will affect this relationship and employee performance is expected to be increased through the perception of psychological safety. In this respect, a model has been developed to examine the relationships and effects between these variables. The research was carried out with the data collected by the survey method from 454 white collar employees working in different industries and sectors in Marmara Region. The hypotheses in the research were analyzed by using Structural Equation Modeling, Hierarchical Regression and Correlation Analyzes and the findings were stated. According to the results of the research; positive psychological capital of the employees positively affect the employee performance as supporting previous studies in the literature. There was a partial moderating effect of cognitive flexibility on the relationship between positive psychological capital and performance of employees. Here, as cognitive flexibility increases; the effect of optimism and resielence variables on employee performance is increasing. However, as cognitive flexibility increases, the relationship between self-efficacy and employee performance weakens. In addition, employee's perceived psychological safety have partial mediating role in the relationship between positive psychological capital and employee performance.
