Abstract (EN)
In this research, the relationship between the cultural intelligence of managers with the affective commitment of the employees and the moderating effect of relational distance, which focus on the structural, status and psychological distance between managers and employees, has been examined. In the first part; the concept of cultural intelligence, which is considered to be one of the characteristics that global managers should possess, its dimensions, stages of development and its relationship with other organizational concepts are examined using the concepts such as intelligence and multiple intelligence as a starting point. In the second part; the concept of organizational commitment in general and the main topics and concepts related to affective commitment has been taken into consideration. In the third part; with the influence of globalization and today's economic and technological developments, the spread of operations of companies in a number of different countries causing structural, status and psychological distances between managers and employees, the effects of those distances on the working context, has been examined. In the last part; a research, which is conducted in an international security organization, to investigate the relation between the managers' cultural intelligence and the affective commitment of the employees, and its conclusions are discussed. The research has been conducted with a participation of 226 employees from 24 different nations, and they have been asked to evaluate their immediate managers in terms of their cultural intelligence and themselves in terms of affective commitment. According to the conclusions of the research, a significant and positive relationship has been found between the meta-cognitive, cognitive and motivational dimensions of managers' cultural intelligence and employees' affective commitment to the organization. However, no significant relationship between the behavioral dimension of manager's cultural intelligence and employee's affective commitment to their organization has been obtained. Moreover, a moderating effect of psychological distance on the relationship between meta-cognitive cultural intelligence dimension and affective commitment has been identified.
