Rapid change in health sector and health personel employment policies in our country effects labor conditions of nurses along with their attitudes towards the job and within this context their job satisfaction in the negative way and there is a need to investigate this issue comprehensively. Aim: This study was designed to provide information to help the nurse administrators in developing strategies to improve the job satisfaction of nurses. Research questions of the study are: 1. Is there any difference between job satisfaction of nurses according to their demographic and working characteristics? 2. Is there a relationship between the job satisfaction and role conflict, role ambiguity, organizational commitment, and job involvement? 3. How much of the job satisfaction is explained by the independent variables investigated? Method: A descriptive cross-sectional, survey design was used. This study sample consists of 407 nurses (79.4%) of 519 nurses working at a university hospita1. Data were collected from self-administered questionnaires, inc1uding "the job satisfaction, organizational commitment, job involvement, role ambiguity and role conflict" scales, and demographic and labor conditions form. Validity and reliability study of the first three scales has been done by Türköz. The scales are rated on a 5-point Likert type scale ranging "strongly disagree (1) to strongly agree (5)"; increase of grades indicate positive attitude and decrease of points indicate negative attitude. Role conflict and ambiguity scale have been adapted to Turkish by Erigüç. Items are assesed between -3 and +3. In the analysis of data t-test, ANOVA, correlational analysis and stepwise regression analysis have been used. Survey forms were distributed to nurses ensuring that the information will be confidenta1. Ethical approval of the study was gained from the Research Ethics Committee. Findings and conclusion: There was a significant relationships between job satisfaction and role ambiguity, role conflict, organizational commitment, job involvement and job satisfaction scales. Regression analyses indicated that 60% of change in job satisfaction was explained by organizational commitment, role conflict, role ambuguity, their positions and being off at weekends. Within the scope of results suggestions were made regarding the arranegments about stregthening the organizational commitment and solving the role problems they live in the team and preventing their social lives.
