Abstract (EN)
The aim of this study is to determine the mediating role of digital organisational culture in the effect of digital leadership on organizational learning. The research, conducted with 470 healthcare workers at Afyonkarahisar State Hospital, was prepared with a descriptive and cross-sectional research design. The survey includes questions about demographic characteristics, "Digital Leadership Scale", "Organizational Learning Scale" and "Digital Organizational Culture Scale". SPSS 27.0 statistics package program was used to analyze the data. Descriptive statistics, t-test, ANOVA, correlation, regression, and mediation analysis methods were applied in the analysis process. As a result of the research, it was determined that digital leadership showed significant differences according to the variables of age group, educational status, title, department, and length of service in the profession. Significant differences were found between organizational learning and gender, educational status and title; and between digital organizational culture and gender, educational status, title and department. A moderate, positive and significant relationship was found between digital leadership and organisational learning (r=0.555, p=0.000). A strong, positive, and significant relationship was found between digital organizational culture and organizational learning (r=0.795, p=0.000). A moderate, positive, and significant relationship was found between digital organizational culture and digital leadership (r=0.534, p=0.000). The mediating role of digital organizational culture in the impact of digital leadership on organizational learning was identified. The findings indicate that in healthcare organizations that prioritize digital leadership, organizational learning is more strongly encouraged and the digitalization of organizational culture is significantly facilitated. In this context, it is essential to develop digital leadership competencies within organizations, ensure the alignment of organizational culture with digital transformation, and systematically support organizational learning processes.
