The diversity management's effects on high school teachers' organizational commitment and organizational citizenship behaviours

Abstract (EN)

The aim of this study is to investigate the diversity management's effects on high school teachers' organizational commitment and organizational citizenship behavior. Beside this, it is also aimed to investigate the high school teachers' perceptions on diversity management and the levels of organizational commitment and organizational citizenship behavior in terms of some variables. The study is in survey model. The population consists of 1088 teachers working in Anatolian High School in the city center of Diyarbakır and 464 teachers who were choosen with stratified sampling method consists of the sample of the study. Data of the study is collected with "Diversity Management" scale developed by Ergül ve Kurtulmuş (2014) and "Organizational Commitment" and "Organizational Citizenship Behaviors" scales developed by researcher. In data analysis descriptive statistics and statistical techniques of one way and two way ANOVA, t-test and regression are used. It is found that high school teachers' perceptions on diversity management is "good"; and the levels of organizational commitment and organizational citizenship behavior is at "high" level. Also teachers' perceptions on approaches to diversity management and managerial practices do not significantly differ in terms of gender, current school service time, syndicate, marital status, geographical location, age and settlement. However teachers' perceptions on managerial practices differ significantly in terms of the number of the teachers at school. It is determined that teachers affective and normative commitment levels do not differ significantly in terms of current school service time, syndicate, gender and marital status but significant difference is found in terms of age and settlement. In addition teachers' organizational citizenship behavior levels do not differ significantly in terms of gender, sydicate, marital status, current school service time and geographical location but significant difference is found for settlement, number of teachers at school and age variables. In the study, it is found that diversity management is a significant predictor of organizational commitment and organizational citizenship behavior. Also organizational commitment is a significant predictor on organizational citizenship behavior and organizational commitment has an intermediary role between diversity management and organizational citizenship behaviors. Based on the findigs of the study some suggestions are proposed. Among them; considering the teachers' diversity while employing them, creating a free environment to reflect ideas on diversity, improving the managers' knowledge and skills on diversity and diversity management for a more systematic and sustainable managerial practices, composing policies which enables teacher to accept and internalise the aims and values of the school and setting contexts in which teachers can show voluntary behaviors can be listed.
