Effect of nurses' job satisfaction on their organizational commitment level

Abstract (EN)

Aim: This study was conducted to aim for examining the effect of nurses' job satisfaction on their organizational commitment. Material and methods: This research is a descriptive study. The sample of the research is composed of 651 nurses working in four hospitals, including a public hospital, a public university hospital, a private hospital and a private university hospital in Istanbul. Data were collected between July 2015 and July 2016 with 'Personal and Professional Qualities Information Form', 'Job Descriptive Index' and 'Organizational Commitment Scale'. The data was evaluated by descriptive analyzes, ANOVA, independent groups t test, Pearson correlation test and multiple linear regression analysis. Results: It was determined that the level of organizational commitment of the nurses was moderate with an average of 3.260.70 points. The level of organizational commitment affected socio-demographic and occupational characteristics such as age, position, experience, daily-weekly working time, shift type, job and occupation intentions. As a result of the correlation analysis, it was revealed that there is a statistically significant positive correlation between job satisfaction level and organizational commitment level. Affective and normative commitment and job description subscales were found to have a higher level of trust in the institution, relationships with colleagues, support and development of employees, and the highest level of relationship emerged in the "trust to institution" sub-dimension. Conclusion: In terms of organizational productivity, it is important that employees feel themselves connected. It is very important that hospital and nursing services managers develop strategies to increase job satisfaction of nurses and improve their work environment. It is also necessary for managers to improve working conditions in order to increase the organizational commitment of nurses working at young age and bedside.
