The effect of nurses' professional characteristics, working conditions and perceived organizational support on their attitudes towards productivity

Abstract (EN)
The aim of the study was to determine the effect of nurses' professional characteristics, working conditions and perceived organizational support on their attitudes towards productivity. The descriptive and correlation study was conducted between January 2021 and March 2021 with 372 nurses working in private, university and public hospitals in Turkey who were contacted via social media, volunteered to participate in the research, and received an online survey created via Koç Qualtrics. The data were collected using 'The Survey of Perceived Organizational Support', 'Attitude Scale on Towards Productivity' and 18 questions that determined the sociodemographic, professional and working conditions characteristics of nurses. In data analysis; descriptive analyses, Kolmogorov-Smirnov and Shapiro-Wilk tests, Mann-Whitney U test, Kruskal-Wallis Test (Bonferroni-adjusted Mann Whitney U test in advanced statistical analysis) and Spearman Correlation analysis were used. Nurses' attitudes towards productivity (44,41±10,61) were below average while perceived organizational support (2,80±0,7) were above average. There was no statistically significant difference between nurses' scores of attitude towards productivity and age and gender. While there was no statistically significant difference between the overall scale score and the total working duration in the unit, the total working duration in the institution, and the total working duration in the profession; a statistically significant difference was found with educational status, unit, institution type, shift pattern, workload status, recently thinking of leaving the institution, satisfaction status for career development opportunities offered in the institution, satisfaction status for training opportunities offered in the institution, job satisfaction, pay satisfaction, professional autonomy and institutional loyalty. There was a strong, positive significant relationship at a very advanced level between the overall score of the Survey of Perceived Organizational Support and the total scores of the Scale of Attitudes of Nurses towards Productivity (r=.65, p<0.01), and nurses who received higher scores of perceived organizational support were found to have higher attitude scores towards productivity. Consequently, it was determined that nurses' perceived organizational support and professional and working conditions characteristics had an impact on their attitudes towards productivity. According to these findings, it is recommended that nurse managers implement strategies to increase nurses' attitudes towards productivity in their institutions.
