The relation between organizational commitment of employees and Herzberg?s elements of internal and external motivation: An application in five-star hotels in Belek

One of the most important elements for entrepreneurs in realization of their goals is the performance levels of the employees. Performance is a term related with the motivation level of the individual employee towards the work. Motivation factors are levels of attendance that provides the ground for positive attitudes and behaviors of the employees towards the organization. One of the attitude and behaviors towards the organization is organizational commitment. Based on Frederich Herzberg?s ?two factor theory? this work searched for the motivation and organizational commitment levels of employees of five-star hotels in Belek region and analyzed the relationship between the employees? motivation levels and organizational commitments. Field research was conducted with 419 respondents between July and August 2011. For the analysis of the data obtained through survey research, percentage, frequency, t-test, ANOVA, Duncan test and correlation analysis of the SPSS 16 were used.According to the analysis, it is found that employees are satisfied with some of the elements of hygiene factors such as housing, social security and retirement opportunities, adequacy of equipments; transportation facilities increase satisfaction of the employees whereas they are unsatisfied in terms of some of the economic hygiene factors including wages and tip. Especially, one-third of the employees stated their dissatisfaction with the wages. In terms of motivators, it is found that the employees consider themselves as experienced, that they appropriate their jobs, that they find tourism as a moral activity and that they are supported by the enterprise. However, employees are dissatisfied with rewards and appreciation which constitute a part of the motivators. As a result, it is found that average hygiene factors of the employees are higher than their average motivators and that their work motivation is at medium level.When organizational commitment level of the employees is evaluated, it is found that affective commitment mind set has the highest value. Normative commitment and continuance commitment mind sets are found lower. This finding reveals that employees working in five-star hotels in Belek have a medium level of affective, Normative and continuance organizational commitment. It is also found that the general organizational commitment level of the employees is medium. According to the results of the correlation tests, there is a positive and medium relationship between work motivation and organizational commitment.Key Words: External and Internal Motivation, Work Motivation, Organizational Commitment.
