Abstract (EN)
This study investigates the relationship between career satisfaction and job satisfaction within the framework of the mediating role of work-family conflict and the moderating effect of innovative work behavior. Based on the Conservation of Resources (COR) Theory and Herzberg's Two-Factor Theory, the research model examines the multidimensional effects of individual and organizational resources on employee satisfaction. The sample consists of 382 academics working at various universities in Türkiye. The data were analyzed using SPSS and AMOS software. The findings indicate that career satisfaction negatively affects work-family conflict, and that this conflict, in turn, reduces job satisfaction. Furthermore, innovative work behavior was found to play a significant moderating role in these relationships. The results provide important practical implications for the management of academic career processes and the development of effective work-family balance policies.
