Relationship between organizational culture, organizational trust, organizational alienation and organizational cynicism in schools

Abstract (EN)
This study aims at investigating the relationships between organizational culture, organizational trust, organizational alienation and organizational cynicism according to views of teachers currently teaching at schools. Relational screening model was used in this study. Population of the study included all teachers teaching at primary, secondary and high schools in Rize provincial center and all other counties during 2013-2014 education-instruction year. It was aimed at reaching the whole population, thus sample was not selected for this study. As a result, 2219 teachers participated in the study. For collecting data, instruments were used such as Organizational Culture Scale, Organizational Trust Scale, Organizational Alienation Scale, Organizational Cynicism Scale and Personal Information Form to obtain certain information about participants. Collected data were analyzed with SPSS 20.0 and AMOS 20.0. The tests used for analysis included frequency, percentile, t-Test, Mann-Whitney U test, One-Way Variance Analysis, Kruskal-Wallis H test, Confirmatory Factor Analysis and Structural Equation Modelling. It was found in the study that teachers have a good level of perceived organizational culture; high level of perceived organizational trust; but low level of organizational alienation and organizational cynicism. It was seen that teachers' perceived organizational culture and organizational cynicism are similar in both genders, while levels of perceived organizational trust and organizational alienation were found to be more favourable for males. There was no significant difference between levels of teachers' perceived organizational culture, organizational trust and organizational cynicism by marital status. However, it was seen that unmarried teachers experienced higher levels of organizational alienation. In relation with age variable, teachers' perception of organizational trust was found similar. In particular, perceived organizational culture and organizational trust levels were higher among teachers aged 41 to 50, and organizational alienation was found higher among teachers between 21 and 30 years. In consideration of branch variable, teachers' perceived organizational culture and organizational trust were found to be similar; while perceived organizational alienation and organizational cynicism levels were higher among teachers involved in language teaching. Year of professional service and period of service at current school were found to have an effect on all of the four variables. In this context, the participants with a service year of 16 to 20 years and those above 21 years showed higher levels of perceived organizational culture and organizational trust. Perceived organizational alienation and organizational cynicism levels were found higher among teachers with a period of service between 1 and 5 years. Lastly, by school type, it was revealed that teachers teaching at high schools have a higher level of perceived organizational culture, organizational trust, organizational alienation and organizational cynicism. Structural equation modelling in this study showed that there is a positive relationship between organizational culture and organizational trust, whereas there is a negative relationship between organizational alienation and organizational cynicism. Moreover, there was a negative relation between organizational trust and organizational alienation and organizational cynicism. On the other hand, there was a positive relation between organizational alienation and organizational cynicism. As a result of mediator tests concerned with study variables, it was concluded that organizational trust and organizational alienation have a mediator effect.
