ULUDAĞ, Gülsüm. The Mediating Role of Altruism in the Effect of Organizational Commitment on Employee Performance: The Case of a Public University, Master's Thesis, Ardahan, 2025. The purpose of this study is to examine the mediating role of altruism in the effect of organisational commitment on employee performance. In the present study, descriptive and relational screening design, a quantitative research method, was utilised. The study was conducted with a total of 270 administrative personnel, employing a convenience sampling method. The data was collected using the questionnaire method. The survey utilised a range of instruments, including the Socio-demographic Form, the Organisational Commitment Scale, the Employee Performance Scale, and the Altruism Scale. The analysis was conducted utilising SPSS 26 and PROCESS macro for SPSS v4.0. A comprehensive array of analytical techniques was employed, encompassing descriptive statistics, validity, reliability, difference analyses and Pearson correlation analysis. The PROCESS Macro (Model 4) was utilised in the implementation of mediation analysis. The results were evaluated using bootstrapping (5000 bootstrap samples) confidence intervals. The confidence interval was determined to be 95%, and it was observed that the result did not fall below zero. The statistical significance level was set at p<0.05. The results of the research indicate that the participants' perception levels of organisational commitment, employee performance and identification are high. Following a thorough examination of the data, it was determined that the normative commitment exhibited by women surpassed that of men. Furthermore, the continuance commitment demonstrated by married individuals exceeded that of unmarried individuals. The perception of employee performance levels is found to be higher among high school graduates than among those who hold an associate degree. Pearson correlation analysis revealed a significant and positive relationship between organisational commitment and employee performance (r=0,524) and altruism (r=0,564), and a significant and positive relationship between altruism and employee performance (r=0,552). The findings of the research demonstrated that altruism exhibited a significant and partial mediation effect on the relationship between organisational commitment and employee performance.
