Abstract (EN)

In labor-intensive hotel facilities, it is of great importance that the employee turnover rate is high and costly, organizational socialization status of employed employees and high levels of emotional labor and organizational commitment, competitive enterprises can exist in the sector and sustain their existence. In the hotel business, employees have an important place in terms of the quality of the service provided to the customers and their satisfaction, that the employees who are active in the service sector and face to face with the customers are a determinant factor; and that the hotel facilities can compete and increase the profitability rates. Additionally, that the hotel managers who want to take competitive advantage provide organizational socialization of the employees and increase their loyalty to the organization through emotional labor situations are some of the useful factors. The aim of this study is to reveal the effects of organizational socialization on emotional labor and organizational commitment in hotel enterprises in Muğla. On the other hand, determining the levels of organizational socialization, emotional labor and organizational commitment of employees working in hotel establishments are the other purposes of this research. The study was carried out with a questionnaire in which 400 employees working in hotel establishments in Muğla in June, July and August of 2017 participated. After analyzing the data obtained from the survey, arithmetic mean and standard deviation values were calculated and factor analysis was used to group the data. As a result of the research, it has been found out that the organizational socialization of the employees in the hotel business consists of three dimensions: "education and future expectation", "understanding" and "support of colleagues", while organizational commitment of the employees is composed of "emotional connection", "continual connection" and "normative connection" dimensions. The employees working at hotels are found to have "high" level of organizational socialization, whereas their emotional labor and organizational commitment is at "medium" level. According to the correlation analysis conducted, there is a positive and meaningful relation between organizational socialization, emotional labor and organizational commitment at hotel facilities.
