The impact of proactive personality on job crafting, job performance and affective commitment

Abstract (EN)
The aim of this study is to investigate the mediating effect of job crafting dimensions on proactive personality and task performance; and proactive personality and affective commitment. This study suggests that people with proactive personalities have a higher possibility to craft their own jobs and these would perform better and would be more affectively committed to their organizations. The data has been gathered via online survey in Ankara from a sample of 225 people, mainly consisting of academicians and educators. The research hypotheses of this study were analysed using path analysis. Findings have shown that there is a fully mediated relationship between proactive personality and affective commitment by job crafting's dimension of increasing structural job resources. It has been found that this dimension of job crafting partially mediates the relation between proactive personality and task performance. Furthermore, it has been found there is a fully mediated relationship between proactive personality and affective commitment by job crafting's dimension of decreasing hindering job demands. Moreover, there is a partially mediated relationship between the dimension of job crafting's increasing challenging work demands with proactive personality and affective commitment. These results have been debated in the discussion part and limitations have been mentioned. Various recommendations have been made to managers and future researchers.
