The effect of psychological contract on organizational commitment: the mediator role of job satisfaction and the moderator role of organizational communication (a research on airline pilots)

Abstract (EN)
In this thesis, it is aimed to contribute to the literature by examining the mediator role of job satisfaction and the regulatory role of organizational communication in the effect of psychological contract perceptions of airline pilots on their organizational commitment, and to offer suggestions to airline managers and researchers. For this purpose, psychological contract perception, organizational commitment, job satisfaction and organizational communication scales were applied to pilots who are members of the Turkish Airline Pilots Association (TALPA), and the data were analyzed using IBM SPSS 25 and IBM AMOS 24 package programs. According to the findings of the hypothesis; It has been observed that psychological contract perception has a positive and significant effect on job satisfaction, affective commitment and normative commitment, but has no significant effect on continuance commitment. It was observed that the indirect effect of the psychological contract perception regarding the mediating role of job satisfaction on affective commitment and normative commitment was significant, whereas its indirect effect on continuance commitment was not significant. There is no significant change in the relationship between psychological contract violation perception and job satisfaction regarding the regulatory role of organizational communication; in the relationship between job satisfaction and organizational commitment, the change on affective commitment and normative commitment was not significant; The change in continuance commitment was found to be significant. The factors that are the subject of the research were examined in the context of difference analysis according to the variables of gender, age and working time in the organization. As a result, the obtained research findings were evaluated in detail, contributing to the literature, and suggestions were presented to sector managers and researchers.
