Abstract (EN)

2025, XXV+224 pages The primary objective of this study is to examine whether significant differences exist in various organizational attitudes—specifically job performance, organizational silence, organizational loneliness, organizational cynicism, and burnout—among hotel employees based on their levels of rejection sensitivity. Adopting a quantitative research methodology, data were collected through a survey administered to 378 employees working in five-star hotels in Kuşadası. The collected data were analyzed using t-tests and one-way analysis of variance (ANOVA). The findings indicate that employees with higher levels of rejection sensitivity exhibit lower task performance and higher levels of counterproductive work behaviors. Notably, significant increases were observed in organizational silence, particularly in the dimensions of acquiescent, prosocial, and opportunistic silence. Additionally, elevated levels of social loneliness, behavioral cynicism, emotional exhaustion, and depersonalization were identified among employees with heightened rejection sensitivity. However, no significant differences were found in contextual performance, emotional loneliness, cognitive and emotional cynicism, or personal accomplishment dimensions. These results suggest that rejection sensitivity can substantially influence employees' attitudes and behaviors within organizational settings. Consequently, organizations should consider adopting human resource policies that are more attuned to the psychosocial needs of their employees. This study offers both theoretical and practical contributions to sustainable employee management in the tourism sector and provides a multidimensional foundation for future research.
