Abstract (EN)

Tourism is a labor-intensive service sector that contributes to the sustainability of the country's economies, taking place in a highly competitive environment and a rapidly changing business environment. Due to its competitive structure, the success and profitability of the sector depends significantly on the job fit, job satisfaction and work engagement of the employees working in this field. However, when the current literature is evaluated, it is observed that these attitudes and behaviors of tourism workers are not adequately examined. The aim of this study is to examine the effects of perceived organizational structure, person-job fit and person-organization on the levels of work engagement and job satisfaction of workers in the tourism sector. The research universe is composed of hotel staff working in Istanbul's 4-5-star accommodation companies. The data used in the analyses were obtained with the help of a questionnaire consisting of scales that are frequently included in the literature and which have high validity and reliability. 570 surveys collected by convenience sampling method were evaluated and analyzes were carried out on this sample. In the conceptual model of the study multiple regression models were used to determine whether the relationships suggested in the hypotheses were statistically significant. As a result of the findings obtained from the analyses, it was concluded that the perceived organizational structure of the employees is related to their person-organization fit and person-job fit, job satisfaction and levels of work engagement, and also that the person-organization fit and person-job fit has a positive mediation role on the relationship between perceived organizational structure, job satisfaction and work engagement. These findings from the study are expected to provide practical critical information for hotel managers.
