Abstract (EN)

This study aimed at examining the relationships between perceived contextual factorsand individuals? willingness to share knowledge and actual knowledge sharing with theirworkgroups. Instrumental and relational motivational states, through which contextualvariables were related to knowledge sharing willingness, were investigated. Instrumentalmotivational states involved positive and negative outcome expectancies of individualsregarding knowledge sharing, whereas relational motivational states included workgroupidentification and workgroup-based self esteem. Survey data were collected from 218 white-collar employees, each working in different workgroups in 24 different private businessorganizations in Turkey. Proposed model was tested through structural equation modeling(SEM). The model provided a good fit to the data with minor modifications (χ2 /df = 1.80,p=.00, GFI = .94, AGFI = .86, TLI = .91, CFI = .95, RMSEA= .06). Results revealed thatworkgroup norms were associated with knowledge sharing willingness through the mediationof positive and negative outcome expectancies, as proposed. As hypothesized, workgroup-based self-esteem mediated the relationship between transformational leadership andknowledge sharing willingness. Even though not hypothesized, procedural justice was relatedto instrumental rather than the proposed relational motivational states. The willingness toshare knowledge was a strong predictor of the actual knowledge sharing behavior. This studywas the first attempt to identify key motivational states through which contextual variableswere related to knowledge sharing willingness. The study also had practical implications forworkgroup leaders such that practicing transformational leadership and providing support increating positive workgroup norms regarding knowledge sharing were important in elicitingknowledge sharing willingness and actual sharing behavior.Keywords: knowledge sharing willingness, contextual factors, motivational states, SEM.
