The mediating role of psychological and intellectual capital in the relationship between leadership and innovation: The case of private hospitals

One of the leadership typologies, especially the concept of transformational leadership, stands out in terms of responding to today's needs. When the literature is examined, it can be seen that a positive relationship between transformational leadership and innovativeness is confirmed. However, the issue of how to keep this relationship alive or how to stimulate it constitutes the main problem of this research. In this direction, it was aimed to examine the mediating roles of psychological and intellectual capital variables in the effect of transformational leadership behaviors on innovation processes. In line with this purpose, the research model was tested with the data obtained from private hospital managers in Istanbul, where competition is intense. Within the scope of the research, quantitative research method was preferred. Questionnaire was preferred as the data collection technique. The study universe of the research consists of private hospital managers operating in Istanbul. Within the scope of the research, firstly, exploratory and confirmatory factor analyzes related to the scales used were made and their reliability was calculated. Later, at the stage of testing the hypotheses, mediation analyzes were carried out with the Bootstrat technique. When the mediations were evaluated based on the model presented, it was seen that 140 mediation hypotheses emerged. In this context, in order to share the study more readable and data in a more understandable way, the research model was reconstructed through strong intermediaries and 32 mediation analysis was shared. In this context, 3 sub-dimensions of transformational leadership (idealized attributes, idealized behavior and intellectual stimulation), 3 sub-dimensions of innovativeness (process, market and strategy innovation), all sub-dimensions of intellectual capital (human capital, structural and relational capital) and all sub-dimensions of psychological capital (resilience, hope, self-efficacy, optimism) were handled on the model. As a result of the research, it was determined that all sub-dimensions of both intellectual and psychological capital have strong intermediary effects in the relationship between transformational leadership and innovation. Therefore, transformational leadership behaviors affect innovative behaviors and thinking within the hospital through psychological and intellectual capital. In this context, how managers view their employees and stakeholders, how they look at investments in knowledge capital, and how they position themselves against the difficulties and problems within the company are the points that should be taken into consideration for the spread of innovation within the enterprise.
