A model for the formation of a talent pool within the talent management in universities

Abstract (EN)
The aim of the research is to offer universities with a talent management model proposal by determining the position of doctoral students in the talent matrix within talent management in universities through the software developed for the formation of a talent pool. The study group of the research consisted of doctoral students studying in Institute of Social Sciences, Institute of Education Sciences, Institute of Medical Sciences and Institute of Science and Technology of Fırat University in the 2015-2016 academic year who passed the proficiency exam and the faculty members who are the advisors of these students. The mixed method, in which quantitative and qualitative designs are used together, was used in the research. "Academic Potential Evaluation Criteria for Doctoral Students Scale" which was formed in accordance with the scale development steps for the quantitative design, and the form of "Academic Potential Evaluation Criteria for Doctoral Students" were prepared. The content validity and construct validity of the scale were examined, and exploratory and confirmatory factor analyses were performed. The scale was accepted to be valid and reliable after the analyses performed. The scale and the form developed were submitted to doctoral students who passed the proficiency exam and the faculty members who are the advisors of these students to get their opinions. The fuzzy logic approach was used in the research in order to determine the position of doctoral students in the talent matrix. In addition, the analysis of association rules from data mining models was performed to determine the relationship between doctoral students' academic skills, academic ethics, leadership, information literacy, academic scores, academic publications, academic projects and educational status. For the qualitative design of the research, the semi-structured interview form was formed as a data collection tool. This form created was applied to faculty members working in Fırat University. As a result of the research, a relationship which affected each other was determined between doctoral students' academic skills, academic ethics, leadership, information literacy status. The fact that these students performed study at low level for the academic publications, academic projects and educational status was among the results obtained. Besides, it was found by a general assessment that while there was a doctoral student with high potential-high performance, high potential-medium performance and high potential-low performance, there was not a doctoral student with low potential-high performance and low potential-medium performance. The absence of doctoral students with low-potential-high performance despite the presence of a student with high potential-low performance revealed that it is necessary to have an enough or high level academic potential in displaying academic performance. In line with these results obtained, it was suggested that training should be provided for the advisors to direct doctoral students in the right way, and universities should use the talent management software developed by moving into the talent management system.
