Abstract (EN)
In the business life based on information technology, where human capital is an indispensable source of competitive advantage for organizations, attracting, motivating and retaining talented employees has become the most fundamental elements of success. At this point, the concept of work engagement has taken its place in the literature as a psychological attitude, which is critical for retaining the employees. On the other hand, the increase in women's employment has led to the intensification of research on workfamily conflict. However, it is still under investigation as to what resources are effective and what results in reducing the work-family conflict they bring. Organizational family support is a new concept that includes content-specific, formal family-friendly policies and an informal family friendly work-family culture. Previous studies have examined formal family-friendly policies and they have recently emphasized that this concept has a much deeper structure including informal work-family culture and that the studies are limited. In particular, no study was found in Turkish literature under the concept of workfamily culture. Within the framework of information provided, the aim of the thesis study is to examine the effects of formal family friendly programs and informal work-family culture on work engagement and to investigate the mediating role of work-family conflict in these relations. In addition, the sub-dimensions of the concepts are investigated. In this regard, the arrangements offered on the reconciliation of the work-family life in Europe and Turkey are described. The sample of the thesis research consists of 217 employees who are white-collar married and / or in charge of looking after a dependent individual, working in corporate firms that have adopted family-friendly policies, which are chosen by convenience sampling method. According to the findings of the data obtained from the survey technique, it was found that both family friendly policies and work-family culture had a positive and significant effect on work engagement and, work-family conflict played a full mediator role in this effect.
