The effect of a program based on "Watson's human caring model" on nurses' perceptions of nurse manager caring behavior and attitudes towards the organization

Abstract (EN)
The study was aimed at investigating the effect of the "Caring Behaviors Development Program-CBDP" based on Watson's Human Caring Model (HCM) on nurses' perceptions of nurse managers' approaches towards them and on their attitudes towards the institution. This mixed design study was carried out in three stages. The first stage which had the descriptive, correlational design was conducted in a university hospital with 326 nurses. The second stage which had a quasi-experimental single-group, pre- and post-test design was carried out with 270 nurses in the same hospital. The intervention implemented at this stage was the CBDP which lasted for 12 months. It was prepared based on the first stage data of the study and according to Watson's HCM. Pretest measurements were performed before the program was implemented, and posttest measurements were performed six months after the program ended. In the study, the following were used as data collection tools: nurses' perceptions of nurse managers' approaches towards them, intention to leave and job satisfaction. After the program was over, the third stage of the study was carried out using the qualitative method with 12 nurses who participated in the program. While the qualitative data of the study were analyzed with the thematic analysis method, its quantitative data were analyzed with the descriptive analysis, Spearman's correlation analysis and Wilcoxon Signed-Rank test. In the first stage of the study, a positive relationship was determined between the nurses' perception of nurse managers' approaches towards them and their job satisfaction, and a negative relationship between their perceptions of nurse managers' approaches towards them and their intention to leave the institution. The correlation between job satisfaction and intention to leave the organization was significant and negative. In the second stage, there was a significant decrease in nurses' perceptions of nurse managers' approaches and their intention to leave the institution, and a significant increase in job satisfaction after CBDP. In the third stage, four main themes were determined related to the effect of BDGP on interpersonal care relationship, job satisfaction and intention to leave, and suggestions for the development of the program. The CBDP based on Watson's HCM has been shown to be an application that can be used to improve nurses' institutional and professional attitudes. It is recommended that nurse managers should use this program to improve their managerial approaches through multidimensional approaches.
