Knowledge sharing is one of the fundamental components that fosters innovation, collaboration, and sustainable performance in higher education institutions and organizations. However, this process is shaped by multiple dimensions, including individual, organizational, and environmental factors, as well as psychological safety, organizational justice, leadership styles, and technological infrastructure. The purpose of this study is to investigate the relationship between knowledge sharing and psychological safety, examine the effects of individual and organizational resistance, and determine the role of leadership, justice, and digital systems. Furthermore, based on the findings obtained in the context of higher education, the study aims to develop recommendations to support organizational learning. The reliability of the measurement scales used in the research was confirmed through internal consistency analysis. Normality and linearity tests indicated that the dataset was appropriate for statistical analyses. Correlation analyses revealed significant positive relationships between psychological safety and knowledge sharing. Regression analysis showed that psychological safety is a strong predictor of knowledge sharing. Independent t-test results indicated that certain demographic variables led to meaningful differences. The findings also demonstrated that organizational justice, supportive leadership, and user-friendly digital systems positively influence knowledge sharing processes. In conclusion, psychological safety is identified as a critical factor that facilitates knowledge sharing, as individuals are more willing to share knowledge in a secure organizational environment. Although individual and organizational resistance can limit knowledge sharing, fair management practices, transformational leadership, and effective digital systems help reduce these barriers. The results suggest that creating a climate of trust, ensuring fairness, and strengthening leadership within universities and organizational structures will significantly enhance knowledge sharing.
