An interventional study on the relationship between nurses' perceptions of caring culture, job satisfaction and intention to leave: The effectiveness of a training program

Abstract (EN)
Aim: To examine the relationship between nurses' perceptions of caring culture, job satisfaction and intention to leave, and to evaluate the effectiveness of a training program. Material and Method: The methodological stage was carried out with 240 nurses in one university hospital and aimed to assess the validity and reliability of the Caring Culture Survey (CCS). A randomized controlled interventional study design was conducted to evaluate the effectiveness of the training program in the second stage. Data was collected from 86 nurses through the Personal Information Form, the Turkish version of the CCS (CCS-Tr) and the Nurse Job Satisfaction Scale (NJSS). The training program for nurses based on the caring culture was developed and implemented for four weeks. Results: The linguistic, content, construct, concurrent validity and known‐groups analysis were satisfactory. Cronbach's alpha coefficient was 0.84 and satisfactory. In the second phase, the mean scores of the personal caring and caring culture total score showed a significant difference between pre- and post-test. There was a moderate relationship between the caring culture and job satisfaction total scores. Significant positive relationships were observed in the post-test data between the intention to leave and leadership caring, co-worker caring and total score of CCS-Tr. Conclusion: CCS-Tr is a valid and reliable instrument to assess nurses' perceptions of a caring culture. Caring culture has a weak-moderate relationship with job satisfaction and intention to leave. Training programs based on caring culture can contribute to improving the perception of nurses' caring cultures.
